Abstract
The purpose of this study was to examine the relationship between several factors of supervisor and peer activity on the lasting effectiveness of performance management training in the back-on-the-job setting. Factors studied included supervisor power styles, supervisor participation in training, supervisor follow-up, peer participation in training, peer post-training interaction, and selected demographic variables. These behaviors were studied in a group of 73 middle managers within a division of a multi-national pharmaceutical firm. Data regarding performance management skills was obtained by means of the Performance Management Strategies Inventory. Data on power styles was gathered by means of the Power Effectiveness Inventory. Data on post-training activity of supervisors and peers, and demographic information was gathered by means of a specifically designed instrument. The data was analyzed by means of regression analysis, t-tests, and analysis of variance (ANOVA). A significant relationship was found between the attendance of peers in training and the post-training skill performance of participants. However, no significant relationships were found in this study between supervisor power styles, supervisor training, supervisor follow-up, peer post-training interaction, or demographic variables and post-training skill performance. Recommendations were made for further professional and research activity. It was recommended that peers should be trained together in working groups in order to retain more skills from the program. It was also recommended that additional research be conducted using structured post-training reinforcement techniques for content retention and behavior modification.
